I recently sat down with Sachin Khisti, Managing Director of CarringtonX Associates and the Australian partner within the Talentor International network. With a career that spans India, New Zealand, and Australia, and experience ranging from software to multiple start-up ventures, Sachin brings a blend of entrepreneurial thinking, technical insight, and deep knowledge of human capital.

What follows is a look into his journey and the principles shaping the way he approaches executive search.

 

“You can’t build anything meaningful without the right people.”

 

Doug: Your background crosses technology, start-ups, and leadership roles, yet you’ve built a successful executive search and HR consultancy. What pulled you toward recruitment?

Sachin: The connecting thread in my career has always been building things from scratch. In every venture I’ve been part of, the lesson was the same: the success or failure of a business ultimately comes down to people.

My tech and start-up experience taught me the importance of systems and strategy, but it also made me realise that the human side is what truly determines results. I started CarringtonX Associates because I wanted to build a firm that wasn’t transactional. I wanted a partner-led approach, one that takes the time to understand a client’s business, culture, and long-term goals.

Recruitment isn’t just matching a CV to a job description. It’s understanding the whole picture and finding someone who brings not only the right skills, but the right attitude and values. My entrepreneurial background gave me a front‑row seat to how crucial that alignment is.

 

A different model: transparency first

 

Doug: CarringtonX Associates uses a flat-fee structure and offers a six‑month guarantee for senior placements. What inspired this model?

Sachin: Our philosophy is simple: build trust by being transparent and accountable.

Traditional percentage‑based fee models sometimes create misaligned incentives. Our flat-fee structure, based on salary bands, keeps the focus exactly where it should be, finding the best possible candidate, not negotiating a higher salary.

The six‑month guarantee reflects how much we stand behind our work. Senior appointments are significant investments, and clients deserve the assurance that we’re committed to their long‑term success. If something doesn’t work out, we redo the search at no extra cost. It forces us to be disciplined, rigorous, and fully aligned with the client.

 

Staying human in an increasingly automated world

 

Doug: Your motto is “Contacts, Networking and Relationship,” with Trust as the “X factor.” With AI playing a bigger role in recruitment, how do you keep the personal touch?

Sachin: Technology is a great enabler, but it shouldn’t replace the human connection, especially in executive search.

The heart of recruitment lies in conversations. Understanding someone’s aspirations, motivations, and what they truly want from their career requires empathy, not algorithms. We meet candidates where they are, literally. We’re flexible and mobile so they don’t need to take time away from their jobs.

We also help with resumes, interview preparation, and honest advice. Trust is built through transparency and genuine support. That personal touch isn’t just our “X factor”, it’s who we are as a business.

 

Where Australian industries are feeling the pressure

 

Doug: You work heavily across IT Services, Telecommunications, Manufacturing, and Financial Services. What challenges are these industries facing right now in Australia?

Sachin: Across all four sectors, the biggest issue is the same: demand for high‑quality leadership far outweighs supply.

  • IT & Telecommunications: Rapid change means companies need leaders who can manage complex digital transformations and innovate at pace
  • Manufacturing: There’s a strong need for leaders who understand supply chain resilience and can embrace automation.
  • Financial Services: New regulations and the rise of fintech require adaptable, forward‑thinking executives

It’s not just about finding technical capability, it’s about cultural fit and leadership style. Our industry knowledge and long‑standing relationships help us identify leaders who can thrive in the Australian market.

Doug: What do you enjoy most about this work?

Sachin: Helping people shape their careers and helping companies find leaders who genuinely move the needle. When a placement transforms a business or gives someone an opportunity they’ve worked their whole life for, that’s incredibly rewarding.
